变革型领导对安全绩效的影响——组织认同和情感承诺的链式中介作用

Effect of transformational leadership on safety performance—the chain mediation of organizational identification and affective commitment

  • 摘要: 变革型领导是影响安全绩效的重要因素之一。为了明晰变革型领导、组织认同和情感承诺对安全绩效的作用机制,在文献研究和问卷调查的基础上,建立四者关系的假设模型。基于5个煤矿的326个矿工有效样本数据,应用结构方程模型(SEM)和Bootstrap等方法对数据进行分析,结果表明:变革型领导、组织认同、情感承诺和安全绩效两两均呈显著正相关关系,变革型领导可直接对安全绩效有显著的正向影响,还可通过情感承诺,以及组织认同和情感承诺的链式中介作用2条路径间接影响安全绩效。即变革型领导可通过增强矿工对组织的组织认同和情感承诺来提升安全绩效水平。

     

    Abstract: Transformational leadership is one of the important factors that affect safety performance. In order to clarify the mechanism of transformational leadership, organizational identity and affective commitment on safety performance, a hypothesis model of four-factor relationship was established on the basis of literature research and questionnaire survey. The structural equation model(SEM) and Bootstrap were used to analyze 326 individual valid sample data from five coal mines. The results show that transformational leadership, organizational identity, affective commitment and safety performance are significantly positively correlated to each other. Transformational leadership can not only directly have a significant positive impact on safety performance, but also indirectly influence safety performance through two pathways, namely affective commitment, as well as the chain mediation of organizational identification and affective commitment. It means that transformational leadership can improve safety performance by enhancing the organizational identity of miners and enhancing their affective commitment to the organization.
